Abstract
افزایش سواد رسانهای مخاطب عاملی است که مخاطب و رابطۀ مخاطب با رسانه را برای همیشه دگرگون میکند و در نتیجه رسانه نیز باید برای ادامۀ نیل به اهداف و انجام مأموریتهای خود دگرگون گردد. پس از انتخاب سازمان صداوسیما بهعنوان رسانۀ موردنظر در این پژوهش و شناسایی چالشهای افزایش سواد رسانهای مخاطبان برای سازمان صداوسیما (تحول در مخاطب و رابطۀ مخاطب با رسانه)، راهبردهای تحولی برای سازمان صداوسیما متناسب با افزایش سواد رسانهای مخاطبان شناسایی شد. در این پژوهش از روش مصاحبۀ عمیق بهره گرفته شد. پژوهشگر با در اختیار قرار دادن «چالشهای افزایش سواد رسانهای مخاطبان برای سازمان صداوسیما» از مصاحبهشوندهها درخواست کرد تا راهبردهای خود برای تحول در سازمان صداوسیما متناسب با افزایش سواد رسانهای مخاطبان بیان کنند. پس از انجام 15 مصاحبه و کدگذاری یافتهها 95 راهبرد برای تحول سازمان صداوسیما به دست آمد که در 17 بخش با عناوین: اعتماد مخاطب و بیطرفی رسانه، مخاطب پژوهی، تکثر تنوع و چندصدایی در رسانۀ ملی، اقناع مخاطبان، درآمدزایی و کاهش هزینهها، محصولات نمایشی، نیروی انسانی، فضای مجازی و رسانههای اجتماعی، سیاستگذاری، رقبا، مطالعات آیندهپژوهی، محتوای تولیدشده توسط مخاطب، آسیبشناسی و اثر سنجی، مزیت رقابتی، نخبگان، برنامهریزی پخش و سرعت طبقهبندی شدند.

Abstract
The purpose of this study was to design a Pattern for training and excellence of a mechanism for cultural development of strategic commanders and managers. For this purpose, qualitative phenomenological research method was used. Targeted sample consisting of 10 commanders and strategic managers and researchers and faculty members specializing in excellence were selected as key informants. By carefully analyzing the interviews, the extracted categories of excellence and training of commanders and strategic managers were divided into several axes. At the highest level of excellence, commanders and managers were identified in three dimensions: individual and psychological, professional, doctrinal and political. The individual and psychological dimension has the components of general knowledge, communication knowledge, specialized knowledge, tacit knowledge, managerial knowledge and personality. The professional dimension includes the components of professional attitude, professional motivation, human skills, technical skills, perceptual skills and decision making skills. The doctrinal and political dimensions include the components of political insight, doctrinal insight, and divine and religious insight. Also, excellence training strategies include excellence relationships, excellence assignments, excellence evaluation, excellence training, and self-excellence actions.

Abstract
This descriptive and analytical research was done with the aim of discovering and identifying women's' strategies in the face of dominance of men. The main question is what women do against inequalities, gender discrimination and violence. The method of grounded theory and in-depth interview with semi-structured questions was the method and technique of data collection. The selection of 43 women with purposeful sampling and with emphasis on theoretical saturation led to their narration of strategies. The results show that due to the dominance of tradition and ideology and the legitimacy them through socialization in the patriarchal society, by induction of the marginal position of women in thought and action, sometimes their self- ignorance and forced silence is seen, which is a silent strategy and hegemonic subject. They accept the current situation, but with awareness of needs and interests and in protesting the existing situation and the need for change, women do strategies of corrective, independence, protest, punitive, liberation, elimination, defensive, offensive, awareness and preventive. They are reformed, independent, protesting, warning, forcing, dissuading, retaliating, attacking, teaching and cautious subjects. As a result, four strategies of coercive tolerance, correction, transformation and prevention were obtained.
